How Do Nanny Agencies Work for Nannies? A Guide for Bay Area & Los Angeles Nannies

If you’re a professional nanny searching for your next position, you’ve probably come across nanny agencies advertising jobs in your area.

But what actually happens when you apply?

Does the nanny agency work for you or the family? Do you have to pay them? Will they negotiate your rate? And is working with an agency actually worth it?

At Little Sprouts & Co., we work with professional nannies throughout the San Francisco Bay Area and Los Angeles, including nannies searching for opportunities in San Francisco, San Jose, Palo Alto, Los Gatos, Marin, Brentwood, Santa Monica, Beverly Hills, and surrounding communities.

And one thing we want every nanny to understand is this:

A good nanny agency shouldn’t just be trying to fill a job. It should be trying to create the right match for both sides.

Here’s what that process can look like.

What Does a Nanny Agency Actually Do?

A nanny placement agency connects families looking for professional childcare with qualified nannies looking for positions.

But a great agency does much more than send your resume to a family.

Depending on the agency, your recruiter may help with:

  • Finding positions that match your experience and availability

  • Preparing you for family interviews

  • Presenting your experience professionally to parents

  • Coordinating interviews and paid trials

  • Communicating with families throughout the process

  • Helping navigate compensation and benefits discussions

  • Answering questions about job expectations

  • Helping both sides establish clear expectations before a position begins

  • Supporting you throughout the placement process

At Little Sprouts & Co., we believe the relationship should feel like a partnership between the nanny, the family, and the agency.

You’re not simply a resume we’re sending to a client.

You’re a professional making a major career decision too.

Step 1: You Apply for a Nanny Position

You may discover a nanny agency through Google, Instagram, Facebook, LinkedIn, a nanny group, a referral, or an online job posting.

Sometimes you’ll apply for one specific position.

Other times, you may interview with an agency so they can consider you for current and future nanny opportunities.

For example, a nanny living in Santa Monica might originally apply for a Santa Monica position, but her experience could also make her a great fit for a family in nearby Brentwood.

The same thing happens in the Bay Area. Someone applying for a position in San Francisco may also be interested in opportunities in Marin or on the Peninsula depending on commute, schedule, and compensation.

That’s one benefit of developing a relationship with an agency: one application can potentially introduce you to more than one family over time.

Step 2: You Interview With the Agency

Before introducing you to a family, a reputable nanny agency will usually want to get to know you.

At Little Sprouts & Co., we’re interested in much more than how many years you’ve been a nanny.

We want to understand things like:

What kind of family are you happiest working with?

Which ages do you have the most experience with?

Are you looking for part-time, full-time, temporary, ROTA, newborn care, or family assistant work?

What are your compensation expectations?

What type of parenting style works well with your caregiving philosophy?

Are you comfortable traveling?

How far are you willing to commute?

What benefits are important to you?

What do you want your next nanny-family relationship to feel like?

Because having the right experience on paper doesn’t automatically mean every family is the right family for you.

Step 3: The Agency Matches You With Families

This is where working with an agency can be very different from applying to dozens of online job postings.

Ideally, your recruiter already knows important details about the family before presenting the opportunity to you.

That might include:

  • Schedule

  • Location

  • Children’s ages

  • Responsibilities

  • Compensation range

  • Benefits

  • Parenting style

  • Travel expectations

  • Driving requirements

  • Household expectations

  • Pets

  • Long-term plans

  • The type of personality the family hopes to find

This allows you to decide whether you’re genuinely interested before investing your time in multiple interviews.

And matching isn’t only about whether the family likes you.

You need to like them, too.

Step 4: We Present You to the Family

When we believe there’s a strong potential match, we present your candidate profile to the family.

This is one of the reasons your agency interview matters.

We’re not simply telling a parent:

“Here’s a nanny. She has 10 years of experience.”

We want families to understand what makes you different.

Maybe you’re incredible with newborns.

Maybe you’ve stayed with your previous families for five years at a time.

Maybe you’re a former preschool teacher who loves incorporating child development into everyday activities.

Maybe you thrive in busy households with multiple children.

Maybe you’re an experienced travel nanny or family assistant.

Your recruiter should understand those strengths and communicate them to the family.

Step 5: You Interview With the Family

If the family wants to meet you, the agency coordinates an interview.

This is your opportunity to learn about the parents just as much as they’re learning about you.

Ask questions.

Learn about their parenting philosophy.

Understand what a normal day looks like.

Talk about communication.

Ask what they loved—or didn’t love—about previous childcare arrangements.

Find out what they’re hoping their relationship with their nanny will look like six months or several years from now.

The goal isn’t simply to get offered the job.

The goal is to determine whether you’d actually be happy accepting it.

Step 6: You May Complete a Paid Trial

Many families choose to schedule a trial before making a final decision.

A trial gives everyone an opportunity to experience the relationship in real life.

You’ll get to interact with the children, experience the household dynamic, and see how communication with the parents feels.

The parents get to see your caregiving style beyond an interview.

Sometimes everything looks perfect on paper but doesn’t feel natural in person.

Other times, a trial confirms immediately that everyone has found the right fit.

That’s exactly why trials can be so valuable.

Step 7: Compensation, Benefits & Expectations Are Finalized

Once a family wants to hire you, there are still important details to discuss.

Your hourly rate is only one part of a nanny compensation package.

Depending on the position, discussions may include:

  • Guaranteed hours

  • Paid time off

  • Paid sick days

  • Paid holidays

  • Overtime

  • Mileage reimbursement

  • Health insurance stipend

  • Travel compensation

  • Overnight fees

  • Annual raises or reviews

  • Duties outside of direct childcare

  • Schedule changes

  • Notice periods

  • Employment agreements

This is another area where having an agency involved can be helpful.

Talking about money with a family you really like can sometimes feel uncomfortable.

Your recruiter can help make sure questions are discussed clearly before everyone signs an agreement.

For California nannies, wage-and-hour requirements can also depend on the nanny’s duties and employment classification, so families and nannies should make sure their arrangement complies with current California requirements.

Does the Nanny Pay the Agency?

Agency models can vary, so you should always ask before beginning the process.

At Little Sprouts & Co., nannies do not pay us a placement fee.

Our placement fee is paid by the family.

We want professional nannies to be able to explore our available positions and work with our recruiters without paying us for the opportunity to find a family.

Does the Agency Become My Employer?

Not necessarily.

Different agencies operate under different models.

Little Sprouts & Co. is a placement agency. When we make a long-term placement, the nanny generally works directly for the family rather than becoming an employee of Little Sprouts & Co.

That distinction matters, so always ask an agency who will actually employ you, who will pay you, and how payroll and employment responsibilities will be handled before accepting a position.

What Does Little Sprouts & Co. Look for in Nannies?

Every position is different, but our families are generally looking for professional caregivers who take their careers seriously.

Experience matters—but so do the qualities that can’t always be captured on a resume.

We love meeting nannies who are:

Warm. Reliable. Communicative. Professional. Engaged. Flexible. Honest. And genuinely invested in the children they care for.

We also want to understand what you need to thrive in your next position.

A placement isn’t successful if only the parents are happy.

Can I Work With an Agency if I’m Already Working With Other Agencies?

Generally, yes, unless you’ve entered into an agreement that says otherwise.

It’s common for professional nannies to explore several resources during a job search.

We simply ask for open communication.

If you’ve already interviewed with a family through another agency or source, tell your recruiter. If you accept another position, let us know.

Good communication makes the process easier for everyone.

What If a Family Isn’t the Right Fit?

Tell us.

You are allowed to say no.

Maybe the commute isn’t realistic.

Maybe the responsibilities aren’t what you expected.

Maybe you need guaranteed hours and the family isn’t offering them.

Or maybe you simply don’t feel the connection you’re looking for.

Finding a nanny position is a two-way decision.

We would much rather know that something doesn’t feel right than encourage a nanny to accept a position she already suspects won’t make her happy.

Why Work With a Nanny Agency Instead of Finding a Job Yourself?

You absolutely can find a nanny job independently.

Working with an agency simply gives you another resource during your search.

Instead of navigating every family, interview, trial, compensation conversation, and contract question completely by yourself, you have someone in the middle who already knows both sides.

And when the agency does its job well, you should feel like someone is in your corner.
